Almost every guidance counselor job description online was written for a school district that employs a counseling department. It assumes a director above you, colleagues who split the caseload by grade or by alphabet, a registrar who owns transcripts, and a central office that handles testing. A private school hiring one counselor for the entire building is describing a different job.

That employer is common. The federal Private School Universe Survey counted 29,730 private K-12 schools serving about 4.7 million students with roughly 482,570 full-time-equivalent teachers in the 2021 to 2022 school year. Do the division and the average private school is small enough that one counselor covers every grade in it.

The One Counselor School Changes the Document

When a school employs a single counselor, the job description stops being a slot in a department and becomes a scope agreement. Everything a district posting leaves implicit, because the org chart already answers it, has to be written down here.

Caseload is the first thing candidates check. The American School Counselor Association recommends one counselor for every 250 students and reported a national average of 372 to 1 for the 2024 to 2025 school year, a figure ASCA calculates from federal public school data. A small private school is often well inside that recommendation, and saying so plainly in the posting is worth the line.

Write the Triage Order Before You Hire, Not After
A solo counselor will have weeks where college deadlines, a student in crisis, a placement dispute, and testing logistics all land together. If you have not agreed on what comes first, the counselor will decide alone and you will disagree about it later. Put a short priority order in the job description: student safety, then deadlines with legal or admission consequences, then advising, then administration. It takes four lines and prevents the most common conflict between a head of school and a counselor.

Three Jobs Inside One Guidance Counselor Role

A private school counselor role bundles academic advising, college counseling, and pastoral support into one position, and the balance between them is the single most important thing to state. Candidates who want one of the three will be unhappy if they get mostly another.

The National Association for College Admission Counseling, using survey data collected with EAB, found that private school counselors spend about 51 percent of their time on postsecondary admission counseling, against 22 percent in public schools, while personal needs counseling takes 12 percent of private school counselor time against 29 percent in public schools. The private school role is heavily weighted toward college work.

Academic advising
Course plans and credits
Course selection, graduation requirements, placement decisions, progress monitoring, and the meetings that happen when a student starts sliding. At a small school this also means knowing every teacher well enough to get a straight answer about what is really going on in class.
College counseling
The part families pay for
Application lists, counselor letters, school reports, the school profile, testing strategy, deadlines, financial aid literacy, and family programming. This is the visible output of the role and the one your admissions office is quietly selling.
Pastoral support
Short-term, then referral
Being the first adult a student talks to, running short-term support, and knowing exactly where the school counseling scope ends and a licensed clinician begins. The referral list is part of the job description, not an afterthought.
The administrative tail
Nobody writes it down
Testing coordination, transcripts, scheduling, records, outcome reporting to the board, and the accreditation paperwork that lands on the only person with counseling in their title. Leave it out of the posting and it still lands there.

Who Sets the Certification Bar at a Private School

State school counselor certification is a requirement you set at a private school, not one you inherit. Public school counselors need a state-issued credential, called a certification, license, or endorsement depending on the state, and earning it typically means a master's degree in school counseling, a supervised practicum or internship, and a passing exam score.

Those rules bind districts. Whether they reach private schools varies by state, and some states apply them only to schools seeking state approval or accreditation. Check your state education agency before you write the line, and check your accrediting body separately, because accreditation standards can sit above state law on staff qualifications.

One practical note on the certification question: dropping the requirement widens your pool to admission officers, teachers with advising experience, and independent college consultants, which is how many small schools staff the role. Dropping it also means you carry the burden of proving quality to families who assume a credential is standard.

Where Guidance Counseling Ends and Clinical Care Begins

A school counseling credential is not a clinical license, and the job description has to say where the role stops. Short-term support, skills groups, guidance lessons, crisis triage, and referral are school counseling. Diagnosis and ongoing treatment of a diagnosed condition are clinical practice under a separate state license.

Inside a school counselor's scope
Academic advising, course planning, college and career counseling, short-term supportive conversations, small group work on skills like organization or stress management, classroom guidance lessons, crisis triage and handoff, family communication, and referral to licensed providers in the community. This is a school program role. The counselor is measured on whether students are advised, applications are filed, and problems get to the right adult quickly. Write these duties out in full, because a counselor who is unclear on scope will either overreach into treatment or retreat into paperwork, and both failures are expensive.
Outside it, absent a clinical license
Diagnosis, ongoing psychotherapy, treatment planning for a diagnosed condition, anything that would be billed to insurance, and clinical supervision of others. Those activities sit under a state clinical license such as a professional counselor, clinical social worker, or psychologist credential, each with its own board, supervised hour requirements, and continuing education. A school counseling certification is not one of them. If you want clinical services on site, hire for them separately with the licensed clinician posting, and keep the two roles and the two record sets apart.
Where the school carries the risk
The individual holds the credential, but the school signs the paycheck and the enrollment contract. If your marketing promises counseling support, families will read that as a commitment. If your one counselor is quietly running weekly therapy sessions with a student for a year, you have a scope problem, a records problem, and a liability problem at the same time.
