A service technician is the only person from your company most customers will ever meet, and they meet them alone, in a hot attic or a basement, with a price attached to whatever they say next. That is a very different hire from an installer, and it deserves a very different interview. The trade skill is only half of it.

A service technician diagnoses and repairs equipment that is already in the field, working alone across several customer sites a day. An installer puts new systems in, usually with a crew and a plan. That difference should reshape the whole interview, because the failure modes are not the same.
Hire an installer badly and you get slow, untidy work that a lead can see and correct. Hire a service technician badly and the damage is invisible for weeks: callbacks you pay for twice, refrigerant added to systems that needed airflow, and one-star reviews written by customers you never spoke to. The questions have to reach the judgment, not just the hands.

Do Not Stop at the Technical Set
Every shop owner tests diagnostics, because that is the part they know how to judge. The sets that get skipped are the customer-facing one and the repair-versus-replace one, and those are where the expensive surprises live: the tech who diagnoses beautifully and gets a complaint on every third call, or the one who quotes a replacement on a system that needed a contactor. Test diagnostics with scenarios, not definitions. Anyone can recite what superheat is; far fewer can tell you the order they would work an icing coil and why airflow comes before refrigerant. Give a real call, ask for the sequence, and keep following up until they name readings and a cause.

Why ask it: It tests whether the candidate has an order of operations or improvises on every call.

Why ask it: It is the classic airflow-versus-charge fork, and the wrong instinct here costs you refrigerant and callbacks.
Strong answer: Starts with airflow: filter, blower wheel, duct restriction, closed registers, then moves to superheat and subcooling. A strong answer says outright that adding refrigerant before confirming airflow is how a small problem turns into a compressor.
Weak answer: Assumes a low charge and reaches for gauges and a cylinder first, or cannot say what would rule airflow in or out.
The last technician replaced the same capacitor twice in a year. What do you do differently?
Why ask it: Repeat failures are where parts-swappers get exposed, and where callback cost lives.
Strong answer: Treats the repeat as a symptom and checks compressor and fan motor amp draw, voltage, and heat load on the part before replacing it again. A strong answer names the actual causes a capacitor keeps failing rather than reciting a procedure.
Weak answer: Replaces the capacitor and moves on, or blames the part brand without checking anything upstream.
The most useful follow-up in the whole interview is some version of how did you know? A technician who reasons from readings can answer it three times in a row. A parts-swapper runs out of road on the second ask, which is why the scenario questions belong early in the conversation while you still have time to probe.
The Customer-Facing Half of the Job
The customer-facing half of the job decides whether your phone rings again. A service technician sets the price expectation, delivers bad news about a compressor, and leaves an impression of your company that no marketing spend can undo, all without a manager in the room.
The signals below are what to listen for while you work through the customer and pricing sets. Write down which ones you actually heard, because a candidate who is warm in an interview is not automatically warm at 7pm in a hot house with a family waiting.

EPA 608, License, and Driving Record
Verify credentials rather than assuming them. Under Section 608 of the Clean Air Act, technicians who maintain, service, repair, or dispose of equipment that could release refrigerants must hold a Section 608 technician certification, in one of four types: Type I for small appliances, Type II for high-pressure equipment, Type III for low-pressure equipment, and Universal for all of it. Apprentices are exempt only while closely and continually supervised by a certified technician.
The certification does not expire, so an older card is still valid. Ask which type the candidate holds, look at the card, and file a copy. Safety procedure is worth the same treatment: ask how they verify a circuit is dead, and expect an answer built on lockout and tagout of hazardous energy rather than on the breaker label.

Check the state or local license
HVAC licensing is set at the state and sometimes the city level, and the rules differ widely. Confirm what your state requires for the work this tech will perform, and verify the license number with the issuing agency rather than taking a photo of a card at face value.
Check the driving record consistently
If the job comes with a company van, the driving record is job-related. Run it as a formal step after the interview, apply the same standard to every finalist for the role, and follow the background check rules that apply where you operate.
Call a direct supervisor
Ask a former service manager two things: what the callback rate looked like, and whether customers asked for this tech by name. Those two answers tell you more than any list of certifications on a resume.
Run the credential and reference steps after the interview and apply them to every finalist for the role. A background check or driving record review is job-related for a company-vehicle role, but only if it is a consistent step in your process rather than something you do to the one candidate who made you hesitate.

Keep the physical demands job-related
Service work involves attics, roofs, ladders, and confined spaces, and it is fair to describe those demands and ask whether the candidate can perform the essential functions of the job with or without reasonable accommodation. What you cannot do is ask about medical conditions, past injuries, or workers compensation claims during the interview. Describe the actual demands in the job posting and the interview, ask the essential-functions question the same way of every candidate, and keep any medical inquiry to the point in the process where the rules allow it. Interview for your calls, not a generic tech
A residential service company running maintenance agreements and a light commercial shop running rooftop units need different people. Weight the sets accordingly: heavy residential work puts more value on the customer-facing and repair-versus-replace sets, while commercial work puts more on diagnostics and controls. Decide before the first interview which two areas you will not compromise on, and let the scorecard hold you to that instead of hiring whoever interviewed most confidently on the day.

There is no separate federal occupation for service technicians. The benchmark is heating, air conditioning, and refrigeration mechanics and installers, which covers service and installation together, so read the range as a floor and a ceiling for the trade rather than a service-only figure.
