Marketing associate is the most abused title in small business hiring. I have read postings under that exact heading that described a social media intern, and postings under the same heading that described a head of marketing with a budget and two direct reports. The candidates read both, and they read the salary, and they draw the obvious conclusion about which one you are.

That ambiguity is the whole problem. Associate has no fixed meaning across companies, which makes it a useful title when you define it in the posting and a liability when you do not. Federal wage data does not even track it separately: the closest official classification is market research analysts and marketing specialists, an occupation broad enough to hold both the intern and the department head.

At FirstHR we build hiring templates for companies without an HR department, where the founder writes the posting between two customer calls. TL;DR

What a Marketing Associate Actually Owns

A marketing associate owns execution across channels without owning the strategy behind it. Given a goal, a budget, and a calendar, the associate produces the work: the emails, the pages, the posts, the ads, and the report that says what happened. The line above them is who decides; the line below them is who supports.

That definition is worth writing down because the title carries none of it by default. Two companies in the same city will use associate for roles that differ by forty thousand dollars in pay and five years in experience. Your posting has to do the disambiguating, and the fastest way is to state what the person decides.

Marketing assistant or intern
Supports, does not own
Executes tasks handed down by someone else: scheduling posts, formatting emails, pulling numbers into a template. Nothing lands unless a more senior person set it up first. Entry-level pay, entry-level accountability.
Marketing associate
Owns execution across channels
Given a goal and a calendar, produces the work without supervision on the details. Chooses the how, not the whether. This is the band where a small business gets real output from one hire, and it is what these templates are written for.
Marketing manager
Owns the plan and the budget
Sets what gets done and why, decides where money goes, and carries a number. Usually manages people or agencies. If your posting describes this, use a manager title and a manager salary or the strong candidates will not open it.
Specialist or coordinator
Sideways, not up
A specialist goes deep on one channel; a coordinator keeps many moving parts in sync. Both can sit at the same level as an associate. The titles are used inconsistently across companies, so describe the work rather than trusting the label.
Decide the Level Before You Write a Word
Write one sentence before you open the template: does this person set the marketing plan, or run a plan I set? If they set it, you are hiring a manager and should title and pay it that way. If they run it, you are hiring an associate and the templates below fit. Almost every four-month-open marketing req I have seen at a small company traces back to skipping that sentence and asking for the first while paying for the second.

What Belongs in the Posting

A job description does four jobs at once: it sells the company, it filters unqualified applicants, it protects you legally, and it closes the candidate. Most small-team postings do only the first, which is why they produce volume without fit. Here is the full inventory.

The item nearly everyone omits is the first-quarter measure. One sentence on what good looks like in ninety days does more filtering than a list of six required skills, because it forces you to decide what you are buying and lets the candidate judge whether they can deliver it. Exempt or Non-Exempt: Classify Before You Post

Most marketing associates are non-exempt, which means hourly pay and overtime past forty hours in a workweek. The exemption people reach for is the administrative one, and it fails at the same point almost every time: executing a plan somebody else set is not the exercise of discretion and independent judgment on matters of significance.

The Department of Labor fact sheet on the administrative exemption lays out the full test, and all four elements have to hold at once. The salary threshold is $684 per week, or $35,568 per year, and clearing it proves nothing on its own. The administrative exemption is a three-part test
To classify a marketing associate as exempt you have to clear all of it: payment on a salary basis, a salary of at least $684 per week ($35,568 per year), a primary duty of office work directly related to the management or general business operations of the employer or its customers, and the exercise of discretion and independent judgment with respect to matters of significance. The last element is where most marketing postings fail. Building the campaign somebody else scoped, inside a budget somebody else set, on a calendar somebody else approved, is execution. Discretion means the authority to make an independent choice free from immediate direction, on something that matters to the business. The creative exemption rarely covers company content
Small businesses reach for the creative professional exemption when a marketing associate writes and designs, and it usually does not fit. The exemption requires a primary duty of work requiring invention, imagination, originality, or talent in a recognized field of artistic or creative endeavor. Regulators draw a line between original creative work and work that depends primarily on intelligence, diligence, and accuracy, and most company blog posts, product emails, social calendars, and ad variants produced to a brief land on the second side of that line. A copywriter producing genuinely original creative work may qualify. Someone filling an editorial calendar to a template does not. If you are weighing it, weigh the day, not the job title. Non-exempt means the hours have to be tracked
Classifying honestly as non-exempt is the safe answer for most associate roles, but it comes with obligations that small teams routinely skip. You owe time and a half past 40 hours in a workweek, calculated on the regular rate, which includes most nondiscretionary bonuses rather than base pay alone. You have to keep accurate time records. Answering messages at night, editing a deck on the weekend before a launch, and working a trade show booth are all hours worked. Marketing is bursty, so build the expectation into the offer: state the classification in the posting, set the overtime approval rule in writing, and give the person a way to record time that does not depend on memory. Marketing duties carry compliance duties
A marketing associate touches two federal regimes on an ordinary week, and the responsibility sits with your business, not with the contractor or creator who pressed publish.
