The first time I helped a hardware startup write a test engineer posting, we got forty applications and thirty-two of them were from software testers. The role was a bench job: fixtures, thermal chambers, a rack of instruments, and a product that had to survive being dropped. Not one line of the posting had said so, because we assumed the word test carried the meaning.
It does not. Test engineer is one title covering at least three distinct professions, and the applicant pool sorts itself out only if you tell it how. That ambiguity is why generic test engineer postings underperform, and why the fix costs you one sentence rather than a recruiting budget.
At FirstHR we write hiring templates for small companies that do not have a recruiter to catch this. The six below cover the software sense, automation, the hardware and product sense, manufacturing test, a senior or lead version, and an entry-level version, each with the classification note the generic versions leave out.
TL;DR
Test engineer means three different jobs: software test, hardware and product test, and manufacturing test. Name the sense in line one of the posting or you will screen the wrong applicants. Pay ranges from a $66,120 median for industrial engineering technicians to $104,300 for software QA analysts and testers (BLS OEWS, May 2025). Six templates below, downloadable as DOCX.
One Title, Two Professions (Really Three)
The word test engineer splits along the thing being tested. Software test engineers test code, hardware and product test engineers test physical devices, and manufacturing test engineers test every unit coming off a line. The skills barely overlap, and neither do the candidate pools.
That matters more than it sounds. A software tester and a bench engineer read the same posting title and picture completely different work, so a generic title generates applications you have to reject and misses the people you wanted. Naming the sense is the single most valuable edit you can make to the page.
Software test engineer
Tests code
Plans and runs the testing that proves an application works: functional, regression, integration, API, and exploratory. Sits inside an engineering team, works from requirements and pull requests, and reports a go or no-go on the release. This is the sense most job boards assume.
Hardware or product test engineer
Tests physical products
Designs the fixtures, instruments, and sequences that prove a physical product meets its specification. Bench instrumentation, environmental chambers, automated test equipment, failure analysis. Usually a degreed electrical or mechanical engineer, and almost never remote.
Manufacturing test engineer
Tests every unit built
Owns end-of-line test on a production floor: stations, limits, first pass yield, throughput, and calibration. Judged on yield and escapes rather than on defect counts. Overlaps with process and quality engineering more than with software.
The word by itself
Means nothing on a posting
A posting titled only Test Engineer draws applicants from all three worlds and satisfies none of them. Name the sense in the first line of the job description, in the title, or in both. That single decision does more for applicant quality than anything else on the page.
Put the Sense in the Title, Not Only the Body
Candidates search for the version of the role they do. Software Test Engineer, Product Test Engineer, and Manufacturing Test Engineer are all searched as distinct phrases, and each one filters your applicant pool before anyone reads a word of the description. Where your internal job architecture forces a generic title, keep it in the system of record and post the specific one. If you must post generically, make the first line unambiguous about the product, the environment, and the instruments or frameworks involved.
What a Test Engineer Actually Does
Across all three senses, a test engineer produces evidence about whether a product meets its requirements. Everything else is a variation on how that evidence gets collected: by exercising software, by instrumenting hardware on a bench, or by measuring every unit as it is built.
The distinction worth writing into the posting is design versus execution. Designing a test method, setting limits, and deciding what does not need testing is engineering judgment. Running a test someone else designed is skilled execution. Most real jobs are a mix, and stating the ratio tells candidates more about seniority than the title does.

One more split cuts across all three: whether the role owns the decision to release. A test engineer who reports findings and a test engineer who can say no are different jobs at the same desk, and candidates at the senior end ask about it in the first interview. What Belongs in the Posting
A test engineer job description does four jobs at once: it sets the sense, it filters unqualified applicants, it protects you legally, and it closes the candidate. Generic postings do only the third, which is why they attract volume without fit.

The most common omission at small companies is the current state of the test practice. Candidates want to know whether they are inheriting a working suite, a broken one, or nothing at all. Being honest about nothing at all is not a weakness: for the right person, a blank slate is the reason to take the job.

someone else, with no analysis or design responsibility, is more likely

Exempt or Non-Exempt: the Test Engineer Question
Most test engineers are exempt, but the exemption rests on duties rather than on the word engineer in the title. Automation and test design support an exemption. Executing scripted test cases or running an established fixture to a written procedure generally does not.
Two doors lead to the same result by different routes. Software and automation roles usually go through the computer employee exemption, which turns on systems analysis, design, development, documentation, testing, creation, or modification of computer systems or programs. Degreed hardware and manufacturing test engineers usually qualify under the regulation on learned professionals, which requires advanced knowledge in a field of science or learning acquired through prolonged specialized instruction.
The computer employee exemption fits automation, not execution
The computer employee exemption covers employees whose primary duty is the application of systems analysis techniques, or the design, development, documentation, analysis, creation, testing, or modification of computer systems or programs. A test automation engineer writing framework code lands squarely inside it. A tester clicking through a checklist someone else wrote does not, because there is no analysis or design in the primary duty. The exemption also carries a pay condition: a salary at or above the standard white-collar threshold, or an alternative hourly rate set specifically for computer employees. Hardware test engineers usually go through the learned professional door
A hardware, product, or manufacturing test engineer with an engineering degree normally qualifies as a learned professional: the primary duty is work requiring advanced knowledge in a field of science or learning, that knowledge is customarily acquired by a prolonged course of specialized intellectual instruction, and the work requires consistent exercise of discretion and judgment. Designing a test method, setting limits, and interpreting a failure are all discretionary technical judgments. The exemption also requires salary basis pay at or above the current threshold. Where the degree is missing and the work is genuinely equivalent, the exemption can still apply, but you carry the burden of showing the equivalence. This is general information, not legal advice.
Test technician is a different classification, not a cheaper title
Small companies routinely post a test engineer role, hire someone to run an existing fixture to a written procedure, and classify them exempt because the word engineer is on the offer letter. That is misclassification, and it is expensive: back overtime, liquidated damages, and the attorney fees that follow. Someone who executes established test procedures, records results, and escalates anything unusual is performing skilled technical work without the discretion the exemptions require. Classify them non-exempt, track hours honestly, and pay overtime past forty in a workweek. If you want the exempt role, write a posting that asks for test design, method development, and independent judgment, then let the person actually do those things.
State law can be stricter than the federal floor
Federal exemption tests are a floor, not a ceiling. Several states set higher salary thresholds for white-collar exemptions, apply their own duties tests, or require daily overtime past eight hours in a day rather than only weekly overtime past forty. Some states also carry a separate computer professional exemption with its own hourly rate, which sits well above the federal figure. Check your state labor agency before you finalize the classification and the pay for any test role, especially if you hire remotely and the person works from a different state than your office.
