The first time I sat in on an environmental engineer interview at a small manufacturer, the hiring manager asked four questions, all of them technical, and hired the candidate who answered them most confidently. Nine months later the company missed a reporting deadline it did not know it had. The engineering was fine. Nobody had asked how the candidate tracked a compliance calendar, or what they did when a number came back over the limit.

What to Assess in an Environmental Engineer

Assess six areas: technical depth in the media you need, regulatory and permitting command, field and data quality, project delivery, communication, and judgment. Technical skill is the one most interviews over-weight, and it is rarely where a hire fails at a small company. Deadlines, data defensibility, and communication are where it fails.

The reason is structural. A large firm surrounds a new engineer with a compliance department, a QA program, and senior reviewers who catch mistakes. A small company hands one person the permits, the sampling, the reports, and the agency relationship. So interview for the whole job, not just the part that looks like engineering school.

Judgment deserves its own weight. Ask what the candidate does when data shows an exceedance, whether they will put a disagreement in writing, and whether they have stopped work for a safety reason. Those three answers tell you more about your regulatory exposure than any design question will.

Decide Which Practice Area You Are Hiring

Environmental engineering splits into four largely separate practice areas, and you should decide which one you need before you write a single question. A strong water and wastewater engineer may have run no dispersion models at all, and that is normal rather than a gap.

Water and wastewater
Treatment design and optimization, discharge permits, stormwater controls, and pollution prevention plans. The most common in-house environmental role at a manufacturer.
Air quality
Emissions inventories, dispersion modeling, control equipment selection, and construction or operating permits. Modeling depth is the usual differentiator.
Soil and groundwater
Site investigation, conceptual site models, sampling design, remediation selection, and long-term monitoring. Heaviest field and contractor-oversight load.
Waste and materials
Waste characterization, manifests, minimization programs, and recycling. Often bundled with another area rather than a standalone hire at a small company.

Pick the area that matches what the role must deliver in its first year, then use only the matching technical block from Set 3. A candidate who claims equal depth across all four is usually the weakest one in the room, and an honest "I have not done that" is a positive signal. If your work leans toward investigation and monitoring rather than design, compare the role against an environmental scientist before you post it.

The highest-risk part of the job at a small company. Permits personally prepared, a full application walkthrough, deadline tracking, what happens at an exceedance, and how they handled an agency inspection or information request. What a Good Answer Sounds Like

A good answer is specific, uses the word I, names the permit and the agency, and admits its own limits. A weak answer stays at the level of the project team and never lands on what the candidate personally did. That difference is visible without an engineering degree, which is the whole point of the notes attached to every question.

What happens when monitoring data shows an exceedance of a permit limit?
Strong answer: Verifies the data and the sampling first, then follows the reporting clause written into the permit itself, notifies the agency on the required timeline, investigates the cause, corrects it, and documents the whole sequence. A strong answer treats the notification clock as non-negotiable and knows roughly what it is.
Weak answer: A weak answer talks about re-sampling until a result passes, waiting to see whether the next round is clean, or handling it internally first. That is the single most expensive answer a candidate can give you.
Walk me through how you collect a sample and keep the result defensible.
Strong answer: Names the sampling plan, correct containers and preservation, chain of custody, field blanks and duplicates, holding times, and how deviations get documented rather than hidden. A strong answer treats data quality as their own responsibility rather than the laboratory’s.
Weak answer: A weak answer describes only the physical act of filling a bottle, or cannot say what chain of custody is for. Design work built on undefendable data is worth very little.
Explain a technical finding to me as if I run the business and am not an engineer.
Strong answer: Plain language, the decision the owner actually has to make, what it costs, what the risk is if nothing changes, and every acronym either dropped or explained once. A strong answer checks whether you followed rather than assuming it.
Weak answer: A weak answer either recites the technical report unchanged or oversimplifies to the point where you cannot make a decision from it. Both predict trouble in front of a regulator or a plant manager.

The most useful follow-up in any of these interviews is some version of "what happened next?" It forces a candidate off the rehearsed summary and into the actual sequence of events, where the specifics either exist or they do not. Ask it two or three times per interview rather than adding more questions.

Licensure, Exams, and Safety Training

Licensure matters when someone must sign and seal engineering work, and often does not matter at all for an in-house compliance role. Professional Engineer licensure is issued by state engineering boards, and the usual path runs from an accredited degree through the Fundamentals of Engineering exam and the Engineer in Training designation to qualifying experience and then the PE exam.

Field safety training is the credential most often stale on a resume. Federal rules for work at hazardous waste and emergency response sites set out initial training, supervised field experience, and an annual refresher, with the specific hour requirements depending on the worker category (OSHA hazardous waste standard). Ask for the certificate and the date of the last refresher, and treat "I did it years ago" as an expired credential you will need to pay to renew.

Do not require a PE reflexively. Insisting on one for a role that never seals a drawing shrinks your candidate pool and raises the salary you pay for no benefit. Decide from your deliverables, confirm the requirement with your state board, and verify any claimed license through the board lookup rather than the resume.

How to Run the Interview

Run it as a structured interview: the same core questions for every candidate, asked in the same order, scored on the same rubric. Structure is not bureaucracy at this size, it is the only thing that keeps a technical hire from being decided on rapport with whoever sounds most like you.

If more than one person interviews, each should score alone before the group talks, so the most senior voice does not anchor everybody else. Fair, Legal, and Structured Interviewing

Keep every question tied to the job, ask the same core set of everyone, and you are fair, compliant, and more accurate at the same time. Those three goals reinforce each other rather than competing, which is the part most question lists never mention.

Ask about the job, not the person
Federal anti-discrimination law prohibits basing a hiring decision on protected characteristics, and a question that probes one creates risk even when it is asked as small talk. Keep off age, race, religion, national origin, sex, pregnancy or family plans, disability, and genetic information. Environmental roles carry two specific traps. Do not ask whether a candidate can lift equipment, wear a respirator, or handle long field days as a health question; ask instead whether they can perform the essential functions of the job, which you have described, with or without reasonable accommodation. And do not turn a question about environmental views into a proxy for political or religious belief. This is general information, not legal advice.
Ask the same core questions of everyone
A structured interview, where every candidate answers the same job-related questions scored against the same rubric, predicts on-the-job performance better than a free-flowing conversation and is easier to defend if a rejected candidate ever asks why. For a technical hire this matters more than usual, because a candidate who shares your background is easy to over-score on rapport alone. Write the core set in advance, ask it in the same order, and take notes as you go. Verify credentials rather than trusting the resume
Licensure, exam status, and safety training are all verifiable, and for an environmental engineer they are worth verifying. State engineering boards publish license lookup tools, so a claimed PE takes about a minute to confirm. Safety training certificates should be produced and dated, not described, because refresher requirements lapse quietly. If a background check is part of your process, run it consistently for the role, after the offer where your state requires that sequencing, and follow the disclosure and authorization rules that apply. Verify the same items for every finalist rather than only for candidates who raise a doubt.
Interview for the role you actually have
Environmental engineering covers water, air, soil and groundwater, and waste, and the practice areas are more separate than the job title suggests. A small business that interviews for a generic environmental engineer usually ends up hiring whichever candidate interviews best, then discovering the mismatch during the first permit renewal. Decide first what the role must deliver in its first year: a specific permit, a remediation program, an in-house compliance function, or client-facing consulting work. Then pick the specialist blocks that test for exactly that, and let the rest of the field go unmeasured on purpose.
