A bad refrigeration hire does not show up as a slow quarter. It shows up as a restaurant owner calling you at 7am because the walk-in your technician "fixed" on Friday is at 50 degrees and Saturday deliveries are already in it. That is the thing that makes this role different from most trade hires: the equipment is holding somebody else's inventory, and a wrong diagnosis has a dollar figure attached before you finish the invoice.
The interview problem is that refrigeration skill is hard to hear if you are not a technician. Candidates all say they can find a leak and recover a charge. What separates them is whether they answer a fault with a sequence of readings or with a part to replace, and you can hear that difference without knowing a thing about superheat, provided you ask the right question and know what you are listening for.

Refrigeration vs HVAC: What Changes
A refrigeration technician works on equipment that runs continuously and holds product somebody is counting on, while comfort cooling fails into discomfort. That single difference reshapes the interview: the urgency, the customer conversation, the equipment mix, and what a mistake costs are all different, even though the two jobs share a certification and often the same person.
The overlap is real, and plenty of good refrigeration technicians came out of air conditioning work. What you cannot do is assume the transfer. An HVAC resume tells you the candidate can read a gauge set; it does not tell you they have ever set a defrost schedule or talked a grocery manager through moving product at 10pm.

What to Assess in a Refrigeration Technician
Assess six areas: sealed system diagnostics, the specific equipment on your routes, EPA 608 and refrigerant handling, emergency and on-call judgment, customer communication, and honesty. The first two decide whether the technician can do the work; the last four decide whether you can send them out unaccompanied.
Most interview lists for this role stop at the technical questions, which is why shops keep hiring capable diagnosticians who lose customers. On a service route the technician is your entire company as far as the customer is concerned, so the soft questions are not filler. They are half the job.

of parts. A technician who names readings before naming replacements is telling
you they can find a fault. A technician who jumps straight to "it needs a
compressor" is telling you they replace parts until the box gets cold.

expansion valve versus a fixed orifice, and what does an out-of-range number
tell you?
(Good answer: knows the valve controls superheat, so on a valve system
subcooling is the charge indicator.)
4. A reach-in freezer is icing over the evaporator coil. What is your sequence?
(Good answer: defrost termination, heaters, drain line, door gasket, and
airflow before anyone assumes a sealed system problem.)
5. How do you evacuate a system, and what tells you the evacuation is finished?
(Good answer: a micron gauge and a decay test, not minutes on the pump.)
6. Describe your brazing setup and how you keep the inside of the tubing clean.
(Good answer: flowing nitrogen while brazing, correct rod for the joint.)
7. Tell me about a fault that beat you. What did you do about it?

technician who has run a route has been beaten by something.)

WHAT A STRONG ANSWER SOUNDS LIKE
A strong technician answers in order and takes readings before condemning a
part. They separate the system into airflow, controls, and sealed system, and
they check the cheapest and most common causes before the expensive ones. They
are comfortable saying what a specific number means. Watch for the candidate
who answers every fault with a component swap, and for anyone who cannot
describe a single reading they take on a service call.

Verify the certification card before you ask about it, not after. Under EPA rules
for Section 608 of the Clean Air Act, technicians who maintain, service, repair,

WHAT A STRONG ANSWER SOUNDS LIKE
Strong candidates treat certification and refrigerant handling as routine rather
than as a test. They name the recovery process without prompting, they talk about
finding leaks rather than topping off, and they have a real story about stopping
work on safety grounds. Two answers should end the interview: any suggestion that
venting refrigerant is normal, and an inability to produce the certification card.

WHAT A STRONG ANSWER SOUNDS LIKE
The best answers show judgment about product, not just about the machine. A
strong technician thinks about the customer inventory first, communicates a
realistic time, and is comfortable delivering bad news early rather than
discovering it at midnight. Listen for someone who has genuinely worked a
rotation and can describe what kept it sustainable. Vague enthusiasm for
"whatever it takes" often becomes a resignation three months in.

WHAT A STRONG ANSWER SOUNDS LIKE
Look for plain language, a clear approval threshold, and honesty about a
callback. The strongest answer to the callback question is a technician who goes
back promptly and does not argue on the customer site. Be cautious with a
candidate who frames every visit as an opportunity to sell a replacement unit,
and equally cautious with one who will not quote anything and calls the office
for every decision.

candidate, so the loudest opinion in the room does not set the answer.
Testing Real Diagnostic Skill
The reliable test is whether the candidate answers a fault with a sequence of measurements or with a component. That pattern holds across every question in the technical set, and it is the one thing an owner who has never brazed a joint can grade with confidence.
Three questions do most of the work. Ask them of everyone, in the same words, and compare the answers side by side rather than against your impression of the person sitting in front of you. The strong and weak versions below are what you are listening for.
How do you tell an undercharge from a restriction?
Strong answer: Reads superheat and subcooling together rather than trusting one gauge, expects high superheat with low subcooling on an undercharge, and looks for a temperature drop across the point of restriction. A strong answer also says what they check before they ever connect gauges: condenser cleanliness, airflow, and the defrost cycle.
Weak answer: Reaches for the charge first, quotes a single pressure with no temperature reading, or answers with a component to replace rather than a measurement to take.
How do you know an evacuation is finished?
Strong answer: Names a micron gauge and a decay test: pull down, valve off the pump, and watch whether the reading holds. A strong answer knows a rising reading means moisture or a leak, and that time on the pump proves nothing on its own.
Weak answer: Answers in minutes or hours, or says they run the pump while they eat lunch. This is the single fastest way to separate a trained technician from someone who has been shown the motions.
A grocery freezer is failing at 9pm and the part is not available until morning.
Strong answer: Stabilizes what can be stabilized, then tells the customer plainly to move or protect the product, and commits to a specific return time. A strong answer treats the customer inventory as the real problem and the compressor as a detail.
Weak answer: Focuses only on the machine, promises a fix they cannot deliver, or leaves without telling the customer the product is at risk. This answer predicts your next angry phone call.
Follow every answer with the same probe: what did you measure, and what did the number tell you? A trained technician has the reading ready. Someone who learned by watching will change the subject to the part they replaced.
EPA 608, Refrigerants, and the Driving Record
Verify the EPA 608 card in the interview, before you ask a question about it. Under EPA rules implementing Section 608 of the Clean Air Act, technicians who maintain, service, repair, or dispose of equipment that could release refrigerant must hold the appropriate certification, and the employer keeps a copy of the record on file at the place of business.

Ask which refrigerants the candidate has actually handled. EPA's Technology Transitions program under the AIM Act sets limits on hydrofluorocarbon use in refrigeration, air conditioning, and heat pump equipment, so new units on your routes increasingly run lower global warming potential blends, some of them mildly flammable. A technician who has already worked with them is easier to deploy than one who has only ever seen legacy refrigerants.
Check the driving record the same week. If the technician takes a van home, your insurer will look at it whether or not you do, and a candidate who is not insurable on your policy is not hireable no matter how the interview went. Emergency Calls and Product on the Line
Emergency judgment is a distinct skill from diagnosis, and it is the one most interviews skip entirely. A technician can be excellent with a gauge set and still be the person who leaves a grocery manager at midnight without telling them the product needs moving.
Ask the triage question directly: two calls at once, a restaurant walk-in warming and an ice machine down, what do you do and what do you say to each customer? You are listening for someone who ranks by product at risk, communicates a real time rather than an optimistic one, and delivers bad news early.
Be Concrete About the Rotation Before You Ask About It
The fastest way to lose a good technician in the first six months is an on-call rotation that was never described honestly. Before this part of the interview, write down how often the rotation comes around, what hours it covers, what response time you promise customers, and what the premium is. Say all of it out loud, then ask what rotation the candidate has worked and what made it sustainable. A candidate who negotiates on this is easier to keep than one who agrees to anything and quits in the spring. Overtime and premium pay for on-call time follow wage and hour rules, so get the arrangement right on paper as well as in conversation.

How to Score the Answers
Score each of the six areas from 1 to 5 with one line of written evidence, on the same day as the interview. Evidence is the part that matters: a score with a quote next to it survives a week of other interviews, and a score on its own turns back into a feeling by Friday.

If someone else sat in, have them score independently before either of you says a word about the candidate. This is the cheapest bias control available to a small shop, and it stops the owner's first impression from becoming the whole panel's opinion. Fair, Legal, and Structured Interviewing
Ask every candidate the same job-related questions and score them on the same rubric. That single habit is simultaneously the fairest approach, the most defensible one, and the one that produces better hires, which is why it is worth the twenty minutes of preparation it costs.
Ask about the job, not the person
Federal anti-discrimination law, enforced by the EEOC, prohibits basing a hiring decision on protected characteristics, and questions that probe them create risk even when they are asked as small talk. Avoid age, race, religion, national origin, sex, pregnancy or family plans, disability, and genetic information. In a trade interview the traps are friendly ones: how old are you, where are you originally from, do you have kids at home who make on-call hard. You may ask whether a candidate can perform the essential functions of the job, including lifting, ladder work, and the on-call rotation, as long as you ask every candidate the same way. A structured interview, where every candidate answers the same questions and is scored against the same rubric, predicts on-the-job performance better than a free-flowing conversation, and it makes a hiring decision far easier to defend. It also solves a practical problem in the trades: technicians vary enormously in how they talk about their work, and a consistent question set stops a confident talker from outscoring a better diagnostician. Verify the certification, do not take the answer
Ask to see the EPA 608 card, photograph it, and keep the copy on file at the place of business, which is what the rules require of the employer rather than of the technician. Check the type against the work you actually do: Type II or Universal for most commercial refrigeration. Do the same with the driving record if the technician takes a van home, because your insurer will, and finding out after the offer is an expensive surprise. Match the questions to your actual work mix
A shop servicing restaurant walk-ins and ice machines is hiring a different technician than one maintaining supermarket rack systems, and both are different from a company doing new installation. Weight the sets accordingly: heavy on sealed system and equipment questions if you run a service route, heavy on emergency and customer questions if you sell maintenance agreements, and lighter on rack systems if you will never touch one. Be honest with yourself about what the job needs in the first ninety days and interview for that, rather than for the most impressive resume in the pile.
Structure Beats a Conversation
A structured interview, where every candidate answers the same questions scored against a consistent rubric, predicts on-the-job performance more reliably than a free-flowing conversation, and asking the same job-related questions of everyone also keeps you inside the EEOC rules against basing decisions on protected characteristics. Keep the small talk off protected ground, and route any physical requirement through the essential functions of the job instead: lifting, ladder and roof work, cold room exposure, and the on-call rotation, asked the same way of every candidate. What Refrigeration Technicians Earn
There is no separate federal occupation for refrigeration work alone. The benchmark is heating, air conditioning, and refrigeration mechanics and installers, which folds service and installation together, so read the range as the whole trade rather than a commercial refrigeration figure.
Refrigeration and HVAC Mechanics: National Wage Range
According to the Bureau of Labor Statistics Occupational Employment and Wage Statistics survey (May 2025), heating, air conditioning, and refrigeration mechanics and installers had a median wage of $61,010 a year, about $29.33 an hour. The lowest 10 percent earned under $40,050 and the highest 10 percent more than $95,210, with the 25th and 75th percentiles at $48,360 and $77,060 (U.S. Bureau of Labor Statistics).
Commercial refrigeration, rack system, and controls experience pushes a candidate toward the upper half of that range. Quote the whole package rather than a base number: overtime, the on-call premium, the van, the tool allowance, and any certification reimbursement, because that is what the shop down the road is quoting.
Interviewing Without an HR Department
A small refrigeration shop hires the way it dispatches: fast, between other work, with the owner doing everything. You are the owner, the dispatcher, and the only interviewer
At a large mechanical contractor a candidate meets a recruiter, a service manager, and a lead technician, and someone collects the scorecards. At a small refrigeration shop the owner does all of it between calls, often on a Saturday morning. The six sets here are built for that: pick the ones that match your routes, ask the same questions of every candidate, and write one line of evidence next to each score before the next interview starts.
